One WomanOfScience’s Story

Although I hope that multiple WomenOfScience will write up about how they decided to have kids, and how they managed after actually having them, I will start off with my own story. I had my first as a postdoc and my second as an Assistant Professor just before submitting my tenure packet. I will discuss the decision to have the first one, which is the big leap of faith in yourself and your career.

Deciding when: For me, and my HusbandOfScience, there were two big pieces to deciding when to have kids. First, was personal: we had both gone through health scares that turned out to be better than we feared, but got us to thinking. If this chronic heath problem or possible reproductive issue was a major problem, than waiting to have kids could be, at best, a huge burden, and at worst, impossible. We became very motivated to have kids at a young age. The second consideration was when, within our career trajectories, could we have kids so that it would be least disruptive to us. We decided that, for us, it would be easiest after we were in our postdocs and had things “working.” For us that meant that we each had new work in publication format. We knew how to get the data and write it up working with our new advisors. For us, that seemed to be a good time. In a sense, the ball was rolling, so it was easier to keep it rolling.

Life with belly: Most of my pregnancy was fine. At some point I felt huge, and was huge as evidenced by the number of people who asked if I was having twins (no). At the very end, within the last 1-2 months of my pregnancy, my belly became an obstruction to my work. I was literally sterically hindered from accessing regions of my experiment, and had to call it quits on a number of specific tasks. I was a frustrated at the time, because I didn’t realize how short a time 1-2 months is in the trajectory of your career path. Yes, I could not bend over that thing to adjust that knob, but I could take data, I could analyze data, I could write papers. Many parts of my job were fine. In fact, I felt pressure to get many loose ends tied up before the big day. I was actually especially productive. Looking back, I realize that this period, which was frustrating at the time because I needed help on certain tasks, was not slow in any way. Another unique thing that happened while I was pregnant was that I went on the job market. If anyone suspected my condition during the interview, they did not mention it. I think that it is more likely that many scientists are too oblivious to notice the way people look. They either saw me as fat or didn’t notice at all. When I had offers, I was pleasantly surprised that several chairs were happy that I was having kids. My field is full of mostly men who are breeders, and they used the same criteria for me as for men with kids, which is having kids would make me more stable, less likely to pick up and take a different job. I realize that this might be atypical, but gives me hope that the world is changing.

Life with baby: When my baby came, everything was healthy and normal. I was in a lot of pain with mild postpartum depression, like many other women. At first, I felt like I didn’t want to be apart from my baby. But, within a month of being tied to the baby and the house, I was ready to get the hell out of there. After 4 weeks, I went back one day. That day was amazing! I could check my email, have adult, science conversations, and felt more normal and myself. After 5 weeks, I went back 2 days. After 6 weeks, I was back 4 days a week. I kept that schedule for several months, working extra on the other days so that I could feel that I was getting enough done while still taking a day to be with baby. After 3 months, I went back 5 days per week. Again, all these times were not, necessarily low productivity. I learned how to be efficient with the short time I had. This schedule was facilitated by having a nearby grandma, but many daycares will let you do this type of easing into care, too. Another specific issue that men never have to deal with is pumping. I breastfed and pumped after returning to work. I was lucky that another WomanGraduateStudent in the lab had her baby about 6 months before I had mine, and had blazed the trail on how we would pump. There was a small, windowless equipment room that we would use. Although it had important equipment for the lab, we would ask to use it for 15-20 minutes when we needed to pump. We would lock the door and put up a sign. Although this was less than ideal, I did not have an office to myself to pump. I also did not want to pump in the bathroom (yuck!) or in my advisor’s office (awkward!). Again, this relatively short time in your life is annoying, but brief. After 6 months, I stopped pumping and got a lot of my life back in the lab.

Pre-tenure with baby: I went to my tenure-track job with an 11-month old baby. I never knew anything different because I always had a child while in my job. We had good infant / pre-school care that was open almost everyday (even many university holidays) and opened from 7:30am until 5:30pm. We had to leave at 5pm everyday to pick-up baby, but that was fine. Maybe a bit early compared to my colleagues, but we also go in several hours earlier than them. I continued to be very efficient, but the new job had about a million more aspects than the old job. I tried to make sure that I was spending the time I needed on certain aspects. I set a timer to write for an hour before taking a break. Another really great aspect about having a kid was that a bunch of other professors had babies around the same age and were at the same daycare. That made an automatic group of academics who I had many things in common with. I used daycare to network for science.

Adding a second: Being the breeder type, we knew we wanted more than one, but when to have the second? Again, we waited until the ball was rolling in our new jobs. This was the best time for us. We had new people working well in our new research labs. Shocking – it was so much harder the second time. We didn’t get pregnant right away. It was harder. We were more stressed. We were older. We had less time to try. We were always traveling when the time was right. And then, when I did get pregnant, I had a miscarriage. It wasn’t devastating, just scary at the time. As a logical sort of person, I understand the statistics of miscarriage, and that it meant the fetus was not viable (an attitude my Ob/Gyn was pleasantly surprised at). So, we waited a little longer and tried again with success. Having a second baby was easier. Being a faculty member in academic science is very flexible. I had my own office to bring in baby or to pump. People were supportive and both my HusbandOfScience and I got semester-long leaves.

You can do it!

I hope to have a number of posts on the topic of having children while in academic science, but before we begin, I just want to take the time to psyche you up and act the part of the cheerleader for a bit. Here is some wisdom about having kids that will hopefully help  you.

Being pregnant or a mother of a small child doesn’t last forever, so it doesn’t define you. You have been working on your career for years, and yes, you will be a mother for many many years, too. But, kids change, they change very fast. Being pregnant is different from having a baby. Having a baby is different from a toddler. A toddler is different from a pre-schooler. Yes, they will need different things from you, so you can’t let these phases define you. You define yourself by your career, the science you do, and the mentoring you impart.

There is no good time, ergo there is no bad time to have kids. Interestingly, this was told to me by a man first, but I have heard it repeated numerous times. It is pretty true. There are probably times that are better or worse for you personally, but there is no specific time you can or cannot have children within your trajectory of academic science. I know “successful” academic WomenOfScience who had children as graduate students, as postdocs, as assistant professors, and after tenure. It is very personal for you, and there is no one trajectory. i hope to have a couple different stories from a variety of women who will say how they decided.

Your career, your lab, your job will still be there. This is scary because your research group is also like a child. You start it, you nurture it, you guide it. But, unlike a child, your research group is made of adults. Even undergraduates are technically adults, and they can make decisions and do work on their own volition. This also harkens back to the first point that these times don’t last forever.

So, my advise is to talk with your self, your family, your partner and decide if it is the right time. This advise is fairly stupid because that is what family planning is all about, right? You may have to plan. You may have to think ahead, but how is that any different from what you do daily in the lab and in your career? You are good at being organized and planning, so apply it to this situation.

Kids Stuff

We have had a lot of good discussions so far about a variety of women’s issues, but there is one subject that we haven’t covered yet: children.

Many WomenOfScience, exactly like many MenOfScience, have a biological desire to reproduce. I am one of such “breeders” myself. Yet, there seems to be a higher potential barrier to WomenOfScience having children when they want to. We are going to spend several posts discussing practical solutions to the age old questions of: (1) Can I have children and be an academic scientist as a woman? (2) If so, when is the best time to have children? (3) How will people see me if I have children? (4) What are the social morés and codes in academia about children?

Guest Post: Changing 20%

A couple weeks ago, I had a post that was related to teaching about how to better your teaching slowly, but making 20% Changes. From that post, I received this inspiring guest post on the topic of changing 20% from a PreTenure WomanOfScience, which I am posting here. She correctly realized that the 20% ChangeModel does not need to be limited to teaching or even to your career. I hope you enjoy it and remind you again that you can follow this blog by pressing the Follow Button, but you can also lead this blog, by guest posting or commenting. Consider doing both as we expand this blog over the next few years and hopefully open up a real dialogue to help women’s success in academic science. Here is the post:

The recent post on changing 20% in teaching inspired a sort of new year’s resolution list for me. The theme of the list is to change 20% in tasks in my work and life. Different from the usual new year’s resolutions that always seem to require drastic, or 100% changes, I am only aiming for small changes.

I am posting this because I feel that this is an entirely novel approach to self-improvement. It’s novel, because small changes are more doable. In some ways I suspect that we add extra pressure to ourselves to be perfect. The process of getting there can be overwhelming and stifling. I am convinced that this 20% change approach is not that different from laying out specific aims for the over-arching goal in a proposal.

Changing 20% in teaching:

  1. Use the half hour before each lecture as office hour.
  2. Use the last five minutes of each lecture as an open floor Q&A.

I teach a small class this semester, the students who take it are extremely motivated, because the class (new but super awesome) is not yet part of their graduation requirement. Even so, the first time I taught it, no one came to my office hour. Rather, I find them hanging out in the classroom for the half hour before class. So this year I will split my office hour into two half hour sections, held in the same classroom as the lecture. There is minimal effort required for either the students or me. We all have to go to class, and I have to hold office hours. I also find that not all students have the guts to ask questions after class. I speculate that designating 5 minutes of lecture time for open floor Q&A will force the students to verbalize questions that they might have. Both of my 20% changes probably only works for a small class, but that is okay.
Changing 20% in networking:

  1. Talk to 20% more people at a conference.
  2. Practice listening skills when talking to colleagues on campus.

This is a change that I have started to implement. Taking is incredibly difficult to me. It’s worse than squeezing that last dollop of toothpaste. (Awkward pause.) But, like most scientists, I’m obsessed about my project. So my change will focus on the science aspect. Instead of waiting passively for people to come to my poster at this conference, I identified and specifically invited those who will have important feedback to my work (not yet published). Everyone I reached out to came and I got a lot out of it. There was only one person who did not come by, but the invitation may have been better registered had it been a few beers earlier. The invitation process was pretty rocky for the most part: it’s odd to demand people’s time without giving a good reason. What seemed to work well, in particular for those who don’t know me, is to identify strange observations that they might care about in a quick sentence. Tying into project interest, my next goal is to practice listening skills when talking to colleagues on campus. Scientists are very specific and meticulous, if there is something they want to tell me, I want to stop being anxious and actually hear it.

Other: There are other tasks that no one will care about other than myself, such as folding 20% of my socks.

This post is obviously different, it’s more of a planned test run, rather than learned wisdom. The message that I want to send is not only that this blog impacts the reader (at least me), but also to verbalize that the pressure of being perfect or else is very annoying. Changing 20% at a time is much better!

Networking On Campus

Networking should not just be done off campus, at conferences and other professional gatherings. Your on-campus network is just as important (maybe more so) than your off campus. Most of us are tenure track at research or small schools where your department, college, dean, and provost will have a say on if you get to stay after your tenure decision. Make sure these people know who you are and have a positive opinion of you before your tenure case comes before them. Below are a few ways you can do them. Again, you can go the in your face, PublicityWhore route, or you can be subtle or discreet. Just don’t be too subtle that they don’t notice you.

Get a group. I don’t mean a scientific group, I mean an EveryOtherThursday Group. This is a group of like-minded women to whom you can talk openly and honestly about the challenges of this job and who will give you feedback and advise.  We have several of these on campus. My group has a number of very senior women, mid-career women, and junior women. Your group doesn’t have to be just women, but there are definitely issues that women face that men are oblivious to (too many to list here, and we will get to them – eventually). The group should be supportive and problem-solving – not just a bitch-session group, although that is useful too. The senior women in my group have helped immensely with navigating my early career, academic politics of the university, and they were supportive of my tenure case at the college-wide level in a number of ways.

Go to lunch. Invite random people to lunch routinely from within your department and outside. This is another part of that bonding over science and personal information to form friendships. This is called “being collegial,” and it makes you look like part of the team. If people in your department go running, biking, hiking, or to the gym together, join in with that. Be part of the team. Do not exclude yourself.

Go to lunch with senior faculty. The year before my tenure packet went in, I had a series of lunches with influential senior men in my department. Your know who they are. If you don’t – pay attention in faculty meetings: which members of the department do people always listen to or credit with ideas? Those are the people who are respected. If people roll their eyes when someone senior is talking, don’t go to them. When I invited them to lunch, I specifically told them that I wanted to talk about my tenure case with them, to make sure I was on the right track and would be fine. At lunch, I laid out the path to tenure as I saw it. I had 6-9 months left until my packet went in, I had this many papers out, this many in the pipeline to publication. I was working with this many students, postdocs, undergrads. I did not bring up negatives, but only positives. My goal: get these men on my side. They are the movers of the department, the wise elders that people listen to. I didn’t want there to be any surprises at tenure time, and I wanted any one of them to be able to present my case as if they knew it by heart.

Be seen at conferences. This is not about off-campus mentoring, so why am I brining up conferences? Well, when you go to a conference, you will likely have other people from your department, college, university at the same conference. Be visible to your institutional colleagues. Make sure they see you are giving a talk or a poster. Make sure they see you out and about at the meeting talking and networking. Much like going to lunch, this is also part of being collegial. I have seen someone not get tenure because someone in his department said, “I never saw him at that conference, so I assume he was just in his hotel room.” Of course that is irrational and stupid reason to destroy someone’s career, but it happens. Make sure it doesn’t happen to YOU.

Respond to emails. This is hard because we all get bogged down with stuff and can’t always respond right away, but when your on-campus collegaues send an email – respond!

Do your part. When working with others on non-service tasks, do a good job. For instance, if a big multi-PI grant is being assembled, and they assign you a task, do it well and in a timely manner. Yes, your chances of getting it may be slim, and it it may seem like a waste of time, but you need to be part of the team. If you are doing service, there are some times when you should work really hard and do a great job and other times when you should half-ass it. Of course, do your work that you are assigned, but don’t spend too much of your precious time. Example1: you are working on the admissions committee reviewing files. Do have all your files read and commented on by the deadline. Don’t spend 6 hours on 3 files – spend 20 minutes on each, giving your impressions. There will be a discussion, and you will have time to go back and re-evluate if your quick scan was too cursory. Example2: You are serving on a student’s qualifying committee with 2 senior people from other departments. Do respond to emails and be at the committee meeting for the student on time. Don’t be so hard to track down that the senior person heading the committee has to ask your senior colleagues if you are traveling. That makes you look bad both out of department and within.

Write lots of grants. At my university, every time I write a grant, my chair signs off and my dean signs off. That means that my dean sees my name about 5-10 times per year in the context of research and grant writing. This is a positive. My name is associated with grants and money and research – all positive. In this environment of no money, you shouldn’t ned much motivation to write lots of grants, but this added self-promotion may help you get a few more out and across people’s desks.

Small Changes for Big Impacts in Teaching

Going along with the 20% change rule, a couple PersonsOfScience who are CottrellScholars had some good things to say, so I am reposting them here. In case you are not aware, the Cottrell Scholars are a group of research faculty who take teaching very seriously. Their ideas and actions on good teaching practices are informed by education research literature. They know what they are talking about, but they don’t try to make you feel bad about what you don’t know yourself. Much like any good teacher, they are truly interested in educating people… about good teaching practices.

Andrew Feig says:

One of my favorite quick fixes is Just-In-Time Teaching. This is a method wherein you give a short assignment to the students typically due about 15 or 30 minutes prior to class. The assignment can be a warmup exercise based on the readings, it can recap something from the prior class or it can assess if students remember a foundational skill relevant to the topic of the day. The idea is to get the students engaged in the material prior to setting foot in class. You then browse the answers quickly immediately prior to starting class so that you can start the class with a comment based on how the class performed. If they did well, complement them and move on. If they could not do something that you expected them to be able to do (such as the foundational question or one that identifies a common misconception), then you had better stop and address the issue before moving onward with the new material. To make it work, you must be consistent and do it for every class and you must spend a minute or two at the start of class addressing the problem they did. It also helps to award a trivial number of points for completion. Grade on completion not correctness here. Remember, the goal is to judge if they can do an exercise and you don’t want them circumventing the challenge and copying from one another.

Here’s a quick one: Assign a homework problem requiring students to write an “exam question” that would be appropriate for a future students taking the final in the same class, along with the answer key. Students get a nice review of the course material while they are hunting for ideas. As a bonus they discover (and are usually surprised to find out) that writing a decent exam question is hard; they become more appreciative of good exams with interesting problems.

Changing 20%

In the last post, I described how I altered my office hours into homework session. It led to improved learning gains from my students and better evaluations for me. This was a specific example of how a small change of some specific things in my class greatly improved my course pedagogy.  There is a rule of thumb when making changes: only change the worst 20% at one time and keep the best 80%. Following this rule of thumb allows changes to be made a little at a time. It isn’t so daunting to make just a few changes to a few things.

For example, from year 1 to year 2 of teaching a particular course, I change my office hours to discussion sections, I added in small group work, and I started doing more computer demos as examples in class. I did not overhaul my lectures or completely change from a lecture style to an inverted classroom. For the following year, I made more changes to the course that included more student participation and active learning during class. If I could have taught the course for several more years, I would have eventually completely overhauled the course into an inverted classroom.

I want to point out: The additions and changes to my course did not require any extra time on my part. As anyone with any new course, I spent a lot of time the first offering coming up with the curriculum. Years 2 and 3 were a breeze compared to the effort of year 1, even with making important changes that greatly improved the course. The items that you change should strive to approach the scientifically documented best practices for scientific teaching. Honestly, my first year of teaching my course, I was struggling to get the material into lecture format in time for class. My teaching was not innovative or inspiring. Only the best students probably learned anything and they probably did not retain it. The blandness of my course was evident in my moderate evaluations of about 3.6 out of 5. The 20% changes I made were in the direction of best teaching practices. More student participation. More interaction with the teacher. More one-on-one time. My evaluations improved to a 4.2 in year 2 and a 4.9 in years 3 and 4 with students writing that I was the best professor they had in college and being nominated for university-wide teaching awards. I was able to make these improvements without a huge effort or commitment of time because I only changed 20% at a time.

Here is another issue: In order for this process of change to be effective, you need to teach the same course multiple years in a row. This is essential for any new faculty who is trying to get tenure. If your department will not let you teach the same course multiple times in a row, they are not being supportive and you absolutely need to demand it. They may tell you that they need you to teach something else for whatever reason, but really, they could do whatever they want. If teaching the same course multiple times in a row is not a regular thing in your new department, you need to put it in your contract or get a memorandum of understanding (MOU) with the department chair. If you chair won’t do this for you, you need to go to the dean’s level to put pressure on the chair to ensure you can repeat the course. This is such a minor thing that most chairs will immediately agree, but you have to know to ask for it.  If they ask you to change the course you are teaching after only one time, simply refuse. Don’t be nice about this. This is your career, and it depends on you teaching relatively well (relative to your colleagues), so make a stink if they aren’t helping you.

Office Hours = Homework Sessions

My first semester of teaching, I had office hours at some time during the day that worked for me. A very few, dedicated students were able to come to the office hours. I got to know these students really well. I think many professors would say that they really get to know the students who frequent their office hours. And, I did too, but I was troubled by how few students were able to come to office hours. I realized that daytime office hours were difficult for students because many had classes at the same time.

I decided to make a significant change to my office hours in order to reach more students. I decided to have evening office hours that I called homework sessions, so that more students could attend. Instead of my small, camped office, I had a classroom assigned to me that could hold the entire class. The classroom had desks that were moveable, so that students could work in small groups. When students arrived, I asked them which problem they were working on. I put all the students working on the same problem together, so that they could problem-solve together and peer-educate each other. Plus, this allowed me to help several students at once. Often one student would get it, and then explain further to the rest of the students in their group in their own words.

This system worked better than expected in that more students were working together on their homework. Plus, I had more direct access to the students and their thought processes as they actively solved problems. When I taught, I was in a huge lecture hall with seats bolted to the floor in stadium seating. These homework sessions enabled me to meet, chat with, and directly educate many more students than my normal class periods. The students felt more comfortable with me, and were more open about what they didn’t know, also allowing me to teach them individually and better.

Here is a specific example: During one HW session, I was watching a student solve a problem, and I realized that the student was struggling with fractions. We talked about it, and the student was able to get extra tutoring.

I was able to directly mentor students on how to get into a research lab, what a science degree is supposed to teach you, how to get into graduate school, what graduate school in science was like and that it was free!, and many other topics. The students really liked the homework sessions. I was told that they continued to work in these groups through graduation, and that many of them had never worked in a group on homework before my course. They weren’t communicating with their peers about the course before this course!

One more thing. My homework problem sets were due on Fridays, so I made my homework sessions on Mondays and Tuesdays to encourage the students to start early. Some, very motivated students would come to the homework sessions with most problems started and many completed. Most other students would have nothing started, but, by coming to the homework sessions, they would start their homework on Mondays instead of Thursdays. Some students complained that they wanted the homework sessions on Thursdays. I would explain, as I explained the first day of class, that I had these homework sessions early to encourage students to start their homework assignments early, which they really needed to get into the habit of doing. Having them on Thursday would defeat the purpose of the session. By the end of the semester I would have 50 – 75% of the course attending one or both homework sessions each week! And, my evaluation scores went from 3.5 out of 5 to 4.9 out of 5!

I understand that evening office hours probably won’t work for everyone, but having them at a time that is better for students (afternoons, maybe) in a big classroom and not your office could be the key to unlocking your students’ learning gains. And getting better evaluations! Although it seemed like I was spending a lot more hours, it wasn’t any more than regular office hours. Further, these office hours were a time saver. I didn’t have to have special individual office hours for each student who couldn’t come to my normal office hours because they could all come to one or the other homework session.

Teaching Well

Having just returned from a conference devoted to good teaching practices has got me thinking about the first time I taught and lessons to be passed along. So, the next couple posts will be devoted to teaching. There are a lot of good resources out there, and that is part of the issue. There are too many! How can you possible read them all the distill the best practices. Further, with all the other stuff as part of this job that you don’t know about, how can you get the biggest bang for your buck time-wise?

Luckily, there are a number of ways to do this. So, let’s start a dialog here for a couple posts. All the other educational sages out there, please comment and guest post!

A Lab of One

So, you just started your new job. You have a new lab space with or without workstations or lab benches and equipment. But, at first, you have no students, technicians, postdocs. You are a lab of one. The people who will populate you lab are not just important to getting work done, they are also essential for keeping you in touch with science through regular conversations and working groups. What do you do to stay in contact with science during this short, but possibly debilitating time in your science career?

Build your network on campus. This is a good time to get to know the other people on campus who are doing work within and peripheral to your research. For people very near to your field, invite them to lunch to discuss your research plans and grant ideas. Ask them if they would be available to read a draft of your grants. For people more afar from your field, talk to them about what they are doing, get general advice about starting a lab, and time management, and maybe see if there are some collaboration possibilities.

Glom onto others. This is a bit silly, but what I mean is keep yourself in a lab culture of some sort by attending the group meetings of other people. When I started, I attended group meetings and had joint lab meeting with 3-4 different groups over the first couple years when we were still a very small group. Small groups can’t really have normal group meetings. If you rotate who is presenting, they end up presenting every-other-week! Combining with another smallish lab will give more lag time between presentations. Also, this gives you the ability to see how other people at your institution format their group meetings. You can choose your favorite method.

Join or start a journal club. Journal clubs are a good way to stay current with the latest in your field. Depending on the field, journal clubs are more or less prevalent, yet most people see the benefit of reading an article and discussing as a group. Joining an existing journal club or even starting a new one and including other professors and their students within your field is a great way to stay in touch with science and stay motivated while you start your new position. This piece of advice may seem really obvious and stupid, but when faced with so many new demands for your time, it is easy to decide to skip this practice that was a no-brainer as a graduate student or postdoc. All I am saying is, stick with it! Don’t give this up because it is a essential for when your science picks back up out of this temporary lull.

Build your network off campus. When you first start a lab, you may be tempted to stop going to conferences because you have to pay your own way and you don’t have anything new to present. Go anyway! Conferences are essential for keeping up your network of scientists and mentors. Don’t be embarrassed that you don’t have anything complete to present, discuss your plans with supportive mentors working in your field. Talk with them about grant writing strategies and see if they will read your proposals before you submit. In a couple years, you will have to go through the mini-tenure process and then the tenure process a few years later. Conferences are essential to build up your connections with potential letter writers. Even if you don’t talk to BigShotProfessor who will ultimately write your letter, if they see you across the hall talking science at a conference, they will assume all is well. Once you have anything even close to resembling results, submit an abstract to present. I recommend even submitting a late abstract if your results are late-breaking and after the normal deadline for abstracts. Tell people at the conference that you are presenting your new results and that they should stop by to see the poster or talk (shameless self-promotion is good, remember). Presenting new work early does two good things: (1) you are marking your territory on the project and (2) you are demonstrating your ability to create new science, fulfilling your promise as a young tenure track professor. Basically, use these conferences to see and be seen.

As your lab grows and you have students, these initial habits will pay off.
