Organizing Your Group: Lab Rules

Does your research group or lab have rules? Codes of conduct? Specific ways you need students to do things, so that science happen faster and things do not get broken? How do these rules or codes get relayed to your students?

When I first started my lab, the codes of conduct for the lab were haphazardly passed from me to student A to student B. But, much like the telephone game, I started noticing things sounding funny out the other end. People didn’t seem to know how to wash dishes or run the autoclave. I started training people with a BootCamp (more on that in another post), and that was helpful to get everyone on the same starting page. But there were still other things that would come up, occur, or happen that made me realize that not all was covered.

I talked to other young faculty about the issue, and one ManOfScience told me that he just made a list of rules and requires everyone to read it. I was intrigued, but not convinced because this seemed very formal for a lab. I wasn’t against increased formality, but the idea of having explicit rules seemed counter to the rebellious and outsider nature of experimental lab work. Does that make sense? You may have felt that way when you read the title. I am sure most people don’t have “rules” for their labs, but I hope this post convinces you that it might be worthwhile.

Here is what convinced me: During our conversation, this ManOfScience told me what sold him on having explicit rules. At some point someone carelessly, accidentally started a fire in the lab. The fire was in the back of the lab, and other people were working in the front of the lab. The person in the back, knew there was a fire, ran out, and called 911 from afar. But, they never told the other people working in the front of the lab! This seems appalling, but panic can do crazy things. You think that you should not have to tell someone to tell the entire lab to evacuate when their is a fire, yet this story says that even the most obvious-seeming things may not be obvious to all people. To this ManOfScience, and to me, it is not worth losing your lab over something you could have easily told to your students. It isn’t worth losing a piece of equipment or a person. All labs have specialized equipment and facilities. You need to clearly tell students how to you these facilities and how to treat the equipment, the strains, cell lines, animals, human subjects. Some of these issues are covered in Environmental Health and Safety courses, but it is still worth reminding.

The following are specific sections that can go in your rules:

  • Personnel issues, work hours, vacation policy, and expectations
  • Group organization
  • Group meetings, seminars, journal clubs, and semester reports
  • Reagent preparation, sterilization, storage, and disposal
  • Freezer and refrigerator storage
  • Ordering and receiveing
  • Data collection and archiving
  • Lab safety and environmental health
  • Computers
  • BIg Equipment
  • Other equipment

At the end of the rules, I have a signature page. They have to sign and return the last page to me to verify that they read the rules. If they break the rules, this signature holds them accountable. I have them read and sign 3 times a year. I update the rules when I need to, and periodically review it myself. The rules are great for new people to get up to speed on how the lab works quickly. Most students appreciate being told directly what to expect and what the rules are. Students that don’t like it also don’t last long in the lab.

Organizing Your Group – State of the Lab Address

I was just visiting with my former postdoc at her new tenure-track job to give a couple talks. I had the opportunity to talk withchemistry-glassware a few other relatively new female faculty members, and I was giving them a laundry lists of things that I figured out to do with my lab to make training students, setting expectations, and overall communication a bit smoother. Mostly, these are things that I didn’t start doing right away, but eventually figured out and they work pretty well. Today, I will describe an orientation I do twice a year in the lab, called the “State of the Lab Address.”

Frequency:  I give this talk twice a year to reinforce and to orient new people, mainly undergraduates, who start in the lab.

Social Orientation: I first go through a sort of social orientation for new lab members. I name and describe all the types of people in the lab: professors, postdocs, grad students, undergrads, high school students, high school teachers, technicians, or whomever. It depends on who is in the lab at the time.  For each type of person, I list the expected behaviors and tasks that they are supposed to do. I even do this for me, the professor. There is a chapter in the book “At the Bench” that goes through some of this. Remember that many young students have no idea the trajectory of an academic professor. By educating them, you can help people get along with each other and show each other the proper respect they deserve for achieving the level of education they worked hard to achieve. I set social expectations for respect to each other in the lab.

Lab as the Small Business: I relate the environment and structure of the lab to something they hear more about in the media – the small business. I state that we are shareholders of a small business called, “WomanOfScience Lab,” and we create knew knowledge and smart people who go off to do other great things. I say that I am the Principle Investigator (PI) of the lab, but my role is that of CEO. I have to make sure there is money to pay you, but it is also my job to promote the lab and make us all look good. So, I write lots of proposals for grants to pay people, and I go to give lots of talks to promote our work, so it is easier to get grants. They are the shareholders, and they need to work hard, so I can have something good to say to the grant agencies. Here, I set up expectations for professional behavior. Call in when you are sick, so we know not to expect you. Turn in assignments on time. Do you work in a timely manner. Make time for lab work (undergraduates need help with this).

Job Expectations: I specifically outline the expectations for each level of person in the lab. I make it very specific about how I spend my time (writing proposals, writing papers, traveling and giving talks, teaching to education people and recruit good, new shareholders). I find that, as a woman, people see you sitting in your office, and they automatically think you are goofing off, and not working. So, I make it really clear that, if I am here, I am working. It helps them understand all that goes into the job of being a professor, in case they are thinking of going the academic route.  I also describe all their jobs and expectations. For instance, I say that it is the job of undergraduates to try to learn, try to do experiments, and make sure that the work is fun, and you want to stay with science. Our goal is a paper, conference abstract and presentation either off-campus or on campus, and likely a capstone/thesis report. I also make it clear that their classes come first, and there are always times when you have 3 midterms, and can’t make it to lab. I remind them that missing the lab for other things is fine, but they need to report in via email or phone, so no one is worried they got in a car accident. When you give this talk, you can make your own definitions for each position, as they should work in your lab. Just make sure you are clear on these expectations.

Science of the Lab: I do an overview of the science work in the lab. I try to tie it together with a broad introduction, as I might do in a talk to undergraduates. I specify each experiment, the progress made by people in the lab (SoAndSo is writing a paper on this now). This is the easy part, because it is the stuff you think about often. I try to update it, but don’t have to update the front matter. I also explicitly discuss the money situation of the lab. In this, I am showing my personal belief that students need to understand “how the sausage is made.” It does no good to protect them. I tell them straight out, “We have a grant for this from FederalFundingAgency for this amount, and this covers one graduate student’s salary for 3 years.” Or, “We ran out of funds for this line of research, and I am working really hard to get a grant to cover X’s thesis project.”  Again, I want them to respect the fact that getting funds is difficult, and I am working hard to fund our science.

Rules of the Group: At the end, I go through any rules of the lab. For instance, I have weekly group meetings. If people can attend (if they don’t have a class), I require everyone to present weekly and each person must have 1 slide with a picture/movie/figure that illustrates what they did over the past week and describes what they will do over the next week. I make it clear that participation is not optional, presentation is not optional. If they are present, but don’t have a slide, they must do an interpretive dance of their work. I also try to establish that they need to be respectful of the equipment, materials, and physical property of the lab. Again, I am not afraid to bring up money. I tell them how much stuff costs, and how much we spend on materials and supplies. I also tell them that I often go without pay in the summer. This opens their eyes. In following posts, I will discuss the Rules of the Group in detail, so stay tuned for more.

So, why do this? I find that this 1-hour presentation helps to avert problems in the future and helps everyone understand each other. This is a time-saving mechanism. Further, it helps to head off questions and misconceptions about expectations. This presentation does not cover research training on what we actually do in the group. I train students on research skills as a group in a “Bootcamp” setting, which I will describe in future talks.

Harassment: What to do?

Although as women in science, we often deal with subtle bias, non-specific and irrational pre-judgement of our qualifications, and an overall lack of encouragement. Less often, yet still persistent occurrences of actual overt harassment still occur and are known. A recent post at another awesome Women in Science Blog, TenureSheWrote, brought up a very interesting question about what to do when you know there is a harass-er of women around, in your field.  Please go to see that post and comment there.

Here, I want to tell a story about what I have done about harassment, when I saw it. As always, I ask you about what you have done and to share your personal stories about how you have dealt with this when you see it. If you would have changed your reaction in hindsight. What were the consequences of your actions?

Here is my story:

When I first started as an UntenuredAssistantProfessor (within the first couple of months), there was a WhiteMaleEmeritusProfessor who was really nasty to everyone – men and women. He would bad mouth my new colleagues behind their backs to me and try to embarrass them in public. I attended a lunch with a MaleSeminarSpeaker a few weeks later, and the WMEmeritusProfessor tried to make my science look stupid in front of the visitor. I fought back with humor and made him look ignorant of the current jargon and the current knowledge of my field. He was not happy with me.

A few weeks later, when a YoungFemaleScientist came to give our departmental colloquium, I went to lunch and so did he. I sat across the table from him, and he sat next to the speaker, and he was hitting on this poor woman the entire time. At some point, I couldn’t take it, and I told him to stop – in front of everyone. I made a scene. I pointed out that he was being offensive and inappropriate. I used humor, but I didn’t let him off the hook. He tried to attack me saying that I was being politically correct (as if that was a bad thing). One of my senior colleagues was there at the lunch, and I had to talk about it with him later. I didn’t get the impression that he was on my side, but more that he was uncomfortable and wanted it to go away.

A month of so later, I was at a dinner with several AmazingWomenOfScience in my field. I was ecstatic to be invited because these were wonderful, powerful women in my field. When they realized my new university, one told a story about how, when she went to give a talk at my university, she was verbally attacked about her science by WMEmeritusProfessor. He interrupted her several times – far more than the norm for the field. He tried to get invited to dinner. Worse of all, afterwards, WMEmeritusProfessor started sending her love letters in the mail. I went from ecstatic to embarrassed. I was ashamed that people my university saw this happening and did nothing.

I went to a SeniorMaleColleague and asked what power WMEmeritusProfessor would have over my tenure case. The answer was absolutely none. So, I went to the chair and demanded that he be removed from all seminar lists. I had found out that other departments had stopped sending seminar announcements to my department for fear that WMEmeritusProfessor would show up. I also told the Chair about WMEmeritusProfessor’s behavior, and how it was embarrassing and affecting people in my field. I think WMEmertusProfessor must have been talked to, because he was not seen as frequently in seminars for many years after that.

I didn’t have to deal with him anymore, and things felt better. I certainly felt more comfortable in my department.

Several years later, I had my Nth (important milestone) birthday party and got catering for the event. The woman doing the cooking told me she had been an undergraduate in my department many years before I got there. When she had been there, WMEmeritusProfessor was a FullProfessor, and he taught her laboratory course. She said that he had harassed her directly. He asked for dates and said that she would do better if she did this of that thing with him. She said it happened to a number of female students. I was shocked! How could no one in the department have known about this? I realize there was only 1-2 women professors at any one time until a couple more of us came on board, but these women never went to them to tell about what was happening. I had no idea what to do, and I have never reported it – staying the supportive listener, but I am still shocked to this day.

Typing this post has been cathartic, and has helped me realize that I did stand up when I could, and have been on alert for this monster as he infrequently rears his head in the department. The woman who reported it to me, now many years later is confident and would not care if I brought it up, but what purpose does it serve? Should I say something now?

Advice for Grad School from AboutToBeDr

Entering my first year of graduate school I knew that it was going to be different from my undergraduate experience, but I really had no idea what I was getting into.  There isn’t a “Graduate School 101” course to take to learn the ins and outs of this academic journey.  Here are 10 tips and wisdom that I have acquired going through my Ph.D. program.

  1. Forget about imposter syndrome.  This is better known as the “I am stupid and I do not deserve to be here” feeling. Many underrepresented minorities and women especially experience this feeling throughout their graduate school career.  Your admittance into the program was not by mistake.  You have earned where you are and though there are times where you will feel like you do not belong, just know that you do.
  2. Pick a supportive advisor. Picking an advisor is one of the most important decisions you will ever make in graduate school.  It really is a “match-making” experience.  They have expectations of you and you have expectation of them.  This person should care about your overall career goals and help you along the way to achieve them.  For example, my advisor understands my need for structured independence.  He empowers me to take control of my project and teaches the other graduate students  and me to be confident in our work.  I honestly believe I hit the jackpot in finding my advisor because we work well and understand each other. The relationship between advisor and advisee evolves along the way in graduate school.  So choose with your gut and if you feel like something is off with a particular person trust it.
  3. Surround yourself with mentor(s) from different fields of study. Your advisor can be your mentor, but should not be your only mentor.  I personally have about three mentors who help me with various situations.  For science and career advice I usually contact my undergraduate advisor.  For navigating life as a female of color, I have a former sociology professor I have known since I was 18.  You get the idea.  Each mentor knows different part of my life and they help me navigate my present dilemma or triumphs.
  4. Do well in your classes. Just because you have your Bachelors in whatever field you are going to graduate school for does not mean you are an expert.  Study!  Graduate school teaches you to think more in-depth about a subject.  It is an overall training to become a critical thinker.  College was about scratching the surface of your desired subject and graduate school will be a full immersion process.
  5. Be humble and open to new experiences. You will learn how to think and approach situations differently.  Learning is a collaborative process and with this collaboration, respect for others is essential.  In summary, do not be a “know-it-all” and shut people out.
  6. Take care of yourself. Take a break everyday to do something you love other than your studies.  Sometimes stepping away from something for even an hour can give you a new set of eyes the next time around.
  7. Every opportunity is a networking opportunity.  Talk to a faculty member or a student you do not know at a seminar or a department gathering.  Go to conferences and make it a goal to introduce yourself to someone prominent in your field.  You never know if that conversation would turn into an opportunity for future employment or collaboration.
  8. Be involved on your campus and/or in your department. Taking a leadership role in your department or on campus can be beneficial in your own social life personally and for your career.  Personally, if you are organizing gatherings for graduate students you will interact with people who are going through the same process as you.  This can be rather comforting and supportive during rough times.  Career-wise if you are organizing something like a departmental seminar series with other students you will interact with people in various fields and this could lead to future opportunities.
  9. Swallow your pride and ask for help.  I say this because I use to be the person that would try to learn at other people’s pace.  When I did not understand the material right away, I would be too embarrassed to ask questions and I would not learn it.  This was detrimental to my learning process and resulted in failing my first class in graduate school.  Ask as many questions as you can and do not be afraid to have meetings with professors outside of class to go over material.  Study groups with other students in your class are also very helpful.  Make a habit of swallowing your pride and admitting when you do not understand something.
  10. You are not alone. Graduate school is an emotional rollercoaster and more of an endurance race than anything.  The people before you and certainly after you will experience the same ups and downs.  Have a positive outlet or someone who will share in your achievements and your failures.

Beginning Grad School

Fall is the time of new beginnings. For many that means starting at a new position such as grad school. This is a big transition. The following post is from a women who just started grad school. Enjoy!

My first week at the university where I was going to spend the next 4-6 years I went through what I would call “academic shock”. Now we all go through it whenever we change our level of education: elementary school to middle school to high school to college. Every time we are scared to death of change or the unknown and walk around with our eyes bugged out bigger than a Panic Pete Squeeze Doll. For some reason though I was sort of annoyed that I was being squeezed again at age 22 (and getting lost on campus countless times despite a map…). I remember telling my boyfriend (who is in graduate school already) that, “I’ve been through this, I’ve done the drill, why does it all feel new again and I feel so unprepared?” He smiled and said, “It’s different. You have no safety net like as an undergraduate. You typically don’t know anyone [like high school friends going to the same college] and this time there’s less people in your boat so you really do feel alone.” My first reaction was to make fun of how “good” at consoling he is but he really did have a valid point where it made me stop and think. When it came to the other “academic shocks” you did it with an entire class. My classes of 2009 and 2013 were all Panic Pete Dolls right along with me. This time there were only two other Ph.D. students in different rotating labs on different floors or in different buildings. Everyone I had met so far had been incredibly nice and open but they had their lives set where I was feebly trying to construct mine.

So you are probably wondering where the positive advice comes into all this right? It’s week three for me so I don’t have all the answers yet but I have found some basic things that I think anyone would say are good pointers.

  1. Over the summer try to get in contact with your professor you’d like to rotate with at least once. Ask to meet people who you will work with in the lab and if you can go over project ideas or if they recommend any papers relating to overall lab goals. Take a genuine interest in what you’re doing early and you tend to have a little bit of a sanctuary in your lab before you get there. I knew a few people before I actually started my semester so when I got a lab bench next to one of them I didn’t feel awkward talking to them or asking questions. Also if you hadn’t during your visit the first time to the school, be sure to try to ask people what classes they recommend and what helped them in their research.
  2. Read, read, read! I don’t mean once you get to your first week of school. I mean if you have a general idea of what you’ll be doing for research the first semester, read over the summer. Don’t go in blind, you are continuing your education for a reason and to be honest it’s not undergrad life anymore, it’s a job. I read two review papers and two research-related papers three weeks before school to get an idea of what the lab was like.
  3. Obviously be yourself. You are here for 4-6 years, they will find out eventually and there’s no point in trying to deal with the stress of a charade on top of all your other responsibilities. You are allowed to not know everything in your field and you are most definitely allowed to be as silly, serious, funny, awkward, charming or whatever quality you have to the uttermost you.
  4. If you have an interest, ask about it. I don’t mean about your field, you’ll have plenty of time to ask those questions too. I immediately began asking students and faculty about my three favorite topics: food, music, and hockey. Not only am I genuinely interested in these things, but then I can also get a feel for what other people have interests in. I have found so far no one in my department likes hockey, but hey, now I know not to invite certain people to those functions! Food and music are the best topics because not only are you finding out where to go but what kind of food people like and what music style. I like to think of it as “First Date” topics with your department. As soon as you find a mutual like you can do the awkward first date thing and ask for a second date… as in ask them to go with you to their favorite restaurant or get a group to check out some music that everyone seems to like. Don’t be Pepe Le Pew where you are throwing yourself at people without taking any social cues but what I’m basically getting at is welcome back to your freshmen year of college where you have to put an effort to make friends. If you are yourself and just casually ask people here and there to things you want to explore in the area I guarantee you will adjust very quickly.
  5. Other than it being mandatory (for most departments anyway), seminar is a great way to get to know your department and other research going on in your field or other fields. I know of at least three schools that have a lunch afterwards with the guest speaker and the other seminar attendees. Pay attention, take notes during the talk, and especially don’t be afraid to ask questions afterwards. I found so far that I am beginning to recognize faces and talking to more people in and out of my department after only three seminars.
  6. This is my last piece of advice but I find it most important above everything: Keep your sanity.

I see so many people not do this, and it’s very discouraging. Yes, graduate school is demanding and requires a lot of time, but balance is everything. Let me try to explain from an undergraduate perspective first. Before I went to graduate school, I was very lucky and had a boyfriend and a lot of friends already in graduate school. I was given plenty of advice from Masters and Ph.D. students and the most repeated thing I heard was, “Make time for you, because I didn’t and I wasn’t happy for most of my time here.” There was one girl I talked to at a friend’s party who is a very successful Ph.D. student but she literally looked like the soul was sucked out of her and wasn’t even happy that she was finishing up that year after 5 years. Balance is key to everything in life but especially when you are in graduate school. It is easy to get wrapped up in your research, take work home, pull late nights, and go into the lab on the weekend etc. Obviously there will be times when you have to do that and there is nothing wrong with that either; however, also be sure not to burn out. So my graduate student perspective is this. What I have been doing is that on Sundays I go grocery shopping and do my errands so that on Monday after my courses and lab work I go home and have a cooking session. It’s a destressor for the beginning of the week: put on some fun music and cook out a menu for the week. This is great too because lunch and dinner are all set so I know I’m eating healthy and keeping up my energy for the next 7 days. Also I am trying to have one thing to look forward to every week, whether it’s a 2-hour show at some dive bar on a Thursday or a farmer’s market/festival on a Saturday or even a corny/fun department gathering. I still allow time to go into the lab if needed late at night or on the weekend but I also have something of my own too. I know people who will do a bike ride or go fishing at least once a week. Having something that is not work related is as important as doing well in work. I remember a professor once said to me, “Work as hard during the week as you play during the weekend”. If you can do that, you shouldn’t fall behind in graduate school or lose yourself either.

Truth be told, we can prepare all we want but to be human is, well, human. You submerse yourself into a new environment, new people who already have routines, new learning experiences as you acquaint yourself with your research, etc. You put yourself in a completely new life and if you’re not scared, you are doing it wrong. The good news is that if you look at graduate school as a fluid, fun, learning experience where you work as hard as you play, you will enjoy all the ups and downs it brings.

Applying for Postdocs

Although the Fall is traditional application season, applying for postdocs can occur at any time. Unlike other jobs in academia that have start dates that coincide with semesters, postdoc start dates start when the money and the person coincide. You still have to apply for postdocs.

In my experience from the application side and the hiring side, are that hiring postdocs are extremely flexible and somewhat informal. When I was looking for a postdoc, my husband already had a postdoc offer at FancyIvyLeagueUniversity. We didn’t want to be apart, and were both graduating with our Ph.D.s at the same time. So, I had a targeted place to go for my postdoc. I saw a FancyBigShotProfessor from FancyIvyLeagueUniversity at a conference, and I went up to him and told him that I needed a postdoc at his university. He invited me to give a talk at his group meeting. FancyIvyLeagueUniversity was across the country from UniversityofState where I was getting my Ph.D., so I bought a plane ticket and went up and down the coast giving the talk at a number of places set up by graduate student friends. By the time I gave the talk at FILU, I was very prepared. FancyBigShotProfessor invited two other FancyBigShotProfessors to my talk, and they offered me a position doing a joint project with them. I feel like this was all very fortuitous and lucky. Or was it shameless self-promotion and crazy networking at a conference?

From the other side, as a professor hiring postdoc, I am trying to figure out what I think about when hiring. First, I very carefully read the letters from the recommenders. I often even call the recommenders on the phone and ask very specific questions about what I need from a postdoc at that time. Next, if the application looks good, and the letters and recommenders gave me what I need to know, I will bring the person for an interview. In the interview, the person will give  talk on their research. Can he/she communicate science to a general audience? He/she will meet with me and other faculty members in the group close to my own research. Most importantly, the candidate will meet and possible have a meal with the members of the lab. This is a crucial part of the interview. I need to know if this person will get along with other people in the lab. Can he/she be a mentor to the younger members of the lab?

So, the basic application for a postdoc can be anything from virtually nothing, as in my case when I applied, to a true full-fledged application process, like how I hire postdocs. The full-fledged application involves your complete CV, a cover letter (can be an email), and 2-3 letters of recommendation from people who know your research well from your Ph.D. Some people just ask for the recommenders’ information, so the PI can call or ask for the letters via email.

Applying for Tenure-Track Jobs: Your Packet

I have talked about applying for jobs with a two-body problem previously (Two-BodyProblem Posts can be found in the Two-Body Problem Category, below). But, here, I am just going to focus on the mechanics of how to put together your packet and apply.

In General: First, off, as I have said before, ask other people for their successful examples. This means having a near peer mentor who has successfully landed a job. You might not have one of these, so you can ask your advisor for their packet, if they aren’t too old, they might still have it. Also, you can ask your advisor for advise, if they are a good advisor. If you are interdisciplinary and applying to a specific department, make sure you get a mentor in that type of department who can read the packet and give you advise. If you postdoc advisor isn’t in that type of department, seek out another mentor. For example, you are a chemical engineer currently working in a physics department, but want to go back to chemical engineering, you need to know how the game is played in chemical engineering. (I know chemical engineering is a particularly small group, and they have some weird rituals. If you are thinking of chemical engineering, you have to get a mentor to help guide you!) The goal of the packet is to get an interview, so make it work for you!

Cover Letter: The cover letter is a formality that makes sure the administrative assistant handling things knows which job you are applying to, and they know who to expect letter from, but the search committee will probably not read it. This is important to have the right information (which university/college, your name and full information, why search). You don’t want to go into the molecular biology search when you do evo/devo. Your cover letter should just be bare bones. Don’t make it too long. Don’t go into too many details. If you have a two body problem, don’t mention it in the cover letter (don’t give them a reason to not even interview you).

Your CV: I have had posts on your CV for getting tenure (CV), and the same basic stuff applies. It would be a full CV, with everything you did. You probably won’t have teaching or service sections. You probably won’t have mentoring or grants, but that is OK. Five pages is plenty.

Research Statement: All tenure-track jobs will ask for a research statement. This is a plan for what you want to do when you get to your new position. Depending on the type of science department, it will need to be more or less specific or look more or less like a grant proposal. It should only be about 3-5 pages long. Again, this is where you need to get examples. Mostly, you don’t want it to look too odd. Don’t write an NIH/R01 grant-style research statement for a department that is all NSF and DOE funded. The styles are very different. Don’t write a vague, sweeping and broadly open statement for a department that expects specific questions with specific techniques. Do use figures to illustrate your points. Do state the significance of the proposed work. Do point out places where the work you propose could intersect and collaborate with people in the department to which you are applying. Do say where you think you will be able to get funding (which agencies?). Don’t write the wrong school or department name! Each statement needs to be tailored to the school to which you are applying. In my experience on hiring committees the young faculty on the committee will read these statements with great interest and go into detail about what you propose. Make it exciting and sell it!

Teaching Statement: Not all tenure-track jobs will require a statement of teaching, but many will, especially small liberal arts colleges. Again, get examples from people who have successfully written these statements to land a job. At a research school, they are going to want something pretty standard. What types of classes are you interested in teaching? Will your use modern teaching techniques? Are there any specialty courses you are thinking of inventing for graduate students? Remember that mentoring in the lab is part of teaching, so you can mention what the composition of your lab will be like. How many graduate students do you think you will have? How many postdocs? Will you have a technician? Is that typical for your field? Will you take undergraduates? By mentioning mentoring, you will remind the committee of your research again. You can also mention that innovative teaching and student mentoring are important for broader impacts required by NSF proposals. Again, you are mentioning research in your teaching statement.

Letters of Recommendation: You will typically need 3-5 letters of recommendation from professors for your application packet. For most people, three letters is tough and five is a huge stretch! If you are applying to a tenure track job after your first postdoc, you will likely have had 2 advisors – your Ph.D. advisor and your postdoc advisor. The 3rd person is usually the weakest for most people. When you get to a postdoc, it is good to talk to other professors at your new place, so you will always have someone to act as that third writer. The letters of recommendation are the most important part of the packet for the older people on the hiring committee. Having big name letter writers is important for these guys, unfortunately. And this is one part of the packet you cannot control and also tends to favor men over women, since we know that scientists have significant gender bias.

Applying to Grad School: Student’s View

It was a long time ago, but I remember applying to graduate school. It was my senior year at SmallLiberalArtsCollege, and I knew I wanted to continue science in my MaleDominatedField. That meant applying to graduate school. The task was daunting. I was very worried I would not get in anywhere.

Looking back and understanding the psychology of it, I realize I was suffering from major StereotypeThreat. I knew that my field was male dominated, so I felt like I could not make it into graduate school because I was a woman. Further, StereotypeThreat played a significant role in my ability on the required SubjectGRE exam required by almost all graduate schools in my field. I knew women did not do well on the SubjectGRE in my field. I knew that LiberalArts Students also did poorly (male or female), so I had a double whammy. (I was also at a special SmallLiberalArtsCollege that was women-only – sheesh!). The protective and nurturing environment of the Women’sCollege was actually harmful because I knew it would ultimately hurt me on this exam, and so many schools straight out use that number to decide your ability to do well in graduate school. JUst as a matter of record, I did really poorly on the SubjectGREs. The typical cut-off is the 50th percentile, and I am pretty such I hit the 30th. I was pretty bummed about my prospects of getting into graduate school anywhere.

As far as the rest of my packet – I have no idea what I wrote. I am sure it was stupid. I did have a 4.0 in all my MajorCourses and I think I had good letters from my professors. One benefit of SmallLiberalArtsSchools is that many professors know you very well. I had three letters from professors who knew me, and my abilities in class and in research first hand.

I submitted 8 applications to schools that were mostly in the top 20 in my field. When I got my first acceptance, I was so happy and grateful I could fly. It wasn’t even a safety school. In the end, I was rejected from 2 schools. These 2 are well-known weed-out schools, so I might not have survived anyway. I got into 2 other top 10 schools, and they became my focus to try to decide where to go.

Deciding where to go was another issue. One thing that was very important to me was how the graduate students felt and acted. I visited one school where the students were just depressed. They were so down trodden and defeated that I couldn’t imagine going there. Other places, the students were happy and positive about their work and future. Other than that, and the ranking, I didn’t have a great deal of knowledge about what to look for. I was pretty naive.

In the end, the awful SubjectGRE didn’t matter once I got in. I acted like it didn’t exist and didn’t let it drag me down in grad school. I saw that it was only one test that lasted for 3 hours of my life, and I majorly failed it. Luckily, plenty of schools decided it didn’t matter as much as the other parts of my application. Being able to put it behind me and having confidence in my abilities in class and in research allowed me to excel in actual graduate school, which is nothing like the SubjectGRE. Even though a couple schools didn’t want to give me a chance, the ones that did were smart, and the one I went to is lucky I accepted. I was very successful in grad school and after, and that success reflects back on them and their forethought in letting me in and educating me well. Looking back, I still feel anxiety about big tests where I know I won’t do well. Luckily, I don’t have to take those anymore.

Application Season

Well, it’s Fall again. It’s getting cooler, time to start new classes, and the time of year for academic applications of varying kinds. As you may be aware, academia’s clock is typically a 9 month affair. All transitions start with Fall-time applications: high school → college, college → graduate school, postdoc → faculty. The ability to put together your application, get an interview, and make it to the next level is essential to a successful academic career. Being that it is the application time of year, I thought we could have some posts on how to apply. That being said, I need your help! I cannot remember what it was like to be a high school student applying to college. I vaguely remember applying to graduate school. I remember through cloudy lenses what it was like to apply for tenure track jobs, but I only applied once to one kind of place, and there are so many options. So, send a post or a comment!

Two Kids: One Pre-Tenure, One Post-Tenure

A story from another WomanOfScience. They are all different and illuminating. Why not share yours?

For me it worked well to have my children as a professor, one before tenure and one after tenure.

My HusbandOfScience and I lived together while I was in graduate school and he was a postdoc. Then he accepted a tenure-track position in a location where it was not possible for me to find a competitive postdoc, so I accepted a postdoc in another city and we lived separately for two years. If we had already had a child at that point (which we had considered doing), this would have reduced my postdoc options and limited my career (we would not have chosen to live separately after having a child). After two years of living apart, I started a tenure-track position in the same department as my husband.

It was difficult to decide when to have a child. I was already concerned about being viewed as a trailing spouse (I was the first woman hired into a tenure-track position by my department in 15 years). I waited a couple of years until I had a few students on track in my lab and I had been very successful at getting some grants and awards. I remember worrying about whether I would have morning sickness, since I was teaching an 8 am class, but luckily I had a very smooth pregnancy. At the time there was no maternity leave policy. My department head did not offer any help if the baby came before the end of the semester, and I was not confident enough to ask. I juggled childcare with my husband for the first few months, which reduced my research productivity for the summer. It would have been better for my career (and therefore for my department) to instead take this time from teaching, by giving me a teaching release in the following semester. My baby started fulltime in a great daycare center at 4 months, which was a huge relief from juggling too many responsibilities. An unexpected additional benefit was how much we enjoyed and learned from connecting with a community of young families.

I did not wait until after tenure to start trying to have a second child, but that’s how it turned out because it took a very long time to get pregnant. Since I almost did not succeed in having a second child, I think it’s important to tell people not to wait too long. Unfortunately, as far as I know, it’s impossible to predict how quickly your fertility will decline with age. There was still no maternity policy when my second child was born, but I had more confidence and a more understanding department head, so I negotiated a teaching release.  I’m pleased to report that my institution now has a generous maternity/paternity leave policy.

The disadvantage of having babies after being a professor was that the initial months before fulltime daycare were stressful, since I had professional responsibilities that could not stop (graduate students to mentor, etc). But there were great advantages – being able to afford high quality daycare that our babies/toddlers enjoyed, having a private office for breastfeeding and pumping, and having many job duties (writing grants or papers, preparing lectures) that could be scheduled at a time and place convenient for me.

Having children has certainly reduced the total time that I could spend on my career, but it has also been surprisingly compatible with being a professor. Perhaps I could have been more successful without this loss of time – or perhaps not, since I would not have been nearly as happy. I have no regrets about choosing to have children as a WomanOfScience.
