How to Deal

Nagasakibomb-colorOMG. My worst nightmare is a reality. Our next President is a confirmed woman assaulting, hate mongering, xenophobic, narcissist. Or at least he plays one on TV.

In the spirit of this blog, we all know what happened, and we know it sucks, but the question is: how do we deal with it? I have to say that I have become quite an expert at having difficult conversations with my students – and not just the shit sandwich kind. Here is what I did today (perhaps others can share what they did in the comments).

  1. If you are teaching, there are already a couple of resources online. One from the University of Michigan and a good article What Should We Tell The Children? You should decide for yourself if you want to bring it up or not. You should probably have a plan of what to say if a student brings it up. If you are a woman or person of color, students will likely come to you to talk, if they feel badly.
  2. If you have students who are at risk or feeling vulnerable, here is what I did.
    • We had a casual group conversation in the hallway with students who were supportive and positive about supporting these students. Much of it was the commiseration, but some of it was expressions of fears of people saying or doing something and stories of having people yell, “Go back from where you came!” at students in various places. As most college towns, the students feel, and probably are, safer here than in other rural places in the US, but that doesn’t mean that they aren’t the target of bigoted, xenophobic slurs.
    • I already had a meeting with my middle eastern student, a wonderful scientist who works in a hijab. We discussed her abstract to be submitted Friday to a national conference. After the editing was done, I turned to her and asked if she was OK and if I could do anything to help her feel better. I told her that I wanted to have a diverse lab, and that she should always feel safe in the lab. That was the most important. If she ever didn’t feel safe, or was scared from people who might yell or harm her, that she should call or text me. And if something did happen, she should report it to me immediately. She was very grateful for my offer and appeared visibly relieved.
  3. Because I didn’t get to talk to everyone, and one student sent out an announcement about an on campus vigil that she was attending, I decided to officially condone the activity (despite missing it because I needed to get home to my kids). I also used the opportunity to send a message to my students. Here is what I wrote:
Dear Labbies,
I encourage anyone who needs help or support to consider going to the vigil tonight.
I am happy to talk with anyone personally about my views on these subjects, but I won’t put them in this email.
Also, I would like to say that it is important to me that my lab be inclusive and diverse. I strive to make it that way purposely. You should feel safe within the lab. Feeling safe is not the same thing as feeling comfortable. Being in a diverse environment can be uncomfortable, and being uncomfortable can be an important place for learning and growing. Part of being in college is being pushed to think about and discuss uncomfortable things in a controlled, respectful, and civilized manner using FACTS and not just opinions. I encourage conversations about our differences in experience in a calm, respectful manner. You may use humor, but not as a weapon.
Further, I want you to know that if you do not feel safe because of your faith, skin tone, or heritage, please come to talk to me immediately. You may call or text me (XXX-XXX-XXXX) if you are concerned for yourself outside the lab and you need help immediately, please call.
Finally, please watch out for each other. Many of you already text and chat to each other. Please do exchange numbers and call or text if you are in an unsafe or hostile situation and need help. I do not expect that to occur in SmallUniversityTown, but it can happen, as I am most worried that a Trump administration has emboldened hate groups with racist, misogynist, and violent intentions in our country. We can help each other. The best way to defeat a bully is by having friends nearby to help.

Honestly, having all these conversations was as really good for me. It felt good to be in action and to feel like I could help in this terrible situation. But, my students helped me, as well. My middle eastern student told me about a time in her country’s history when they elected someone very similar to Trump and then had to live through it. For 8 years of his rule, student activists were jailed, killed, or forced to leave their country forever. If they could live through that, we would make it through Trump.

I told her I hoped that the Founding Fathers’ system of checks and balances and our active civil rights organizations hold better than that.Then she gave me some excellent advise: Don’t spend too much energy on this. Save your energy because it will be many years to fight. She told me that I am needed here to give energy to our work, including science and educating and helping my students. This is what she learned from watching others who lost their freedom, their lives, their families, and/or their countries during those 8 years (he was re-elected, and his second term was far worse than his first, apparently).

Organizing Your Group: Semester Reports

TypingAlthough I have mentioned the semester report in prior posts (management, lab rules, management), I realize that I haven’t made it explicit what the report is for, what it asks for, and how I use it to manage the lab. First, I should say there are lot of ways to do something like this. I started having my students write reports after talking to a very senior WomanOfScience about how she organizes her group. She makes her students write monthly reports. I tried that, but it was too frequent for them and for me. I decided one per semester and one in the summer (3 per year) was a better rate for reporting. I give the students a specific deadline, usually September 1, June 1, and February 1. I also encourage them to take time away from performing new experiments so they can spend time reflecting and writing the report.

Q: Why do this? A: Pedagogy. As most of us are, I am an educator. I noticed that my students were not getting practice with their writing. We would have enough data for a paper, and they would freak out about having to write it. Or, they would write it very poorly. Sometimes they would not include information that they should (data, methods) in the paper because they literally forgot what they did. I decided that the students needed more practice and they needed to routinely recap what they did and their results before it all piled up. I also decided to use this report as a mechanism to help them plan ahead and to do a little self assessment.

Q: What? A: Specific questions. Unlike writing a paper that has a specific format, I wanted the report to be a historical recap of what the students did over the previous semester. I wanted them to think about what their plan had been, what they tried, what worked, what didn’t work, what they accomplished, and give them a place to think about the next 3-4 months. To do this, I ask them to address specific questions in their report. I paste in here the format I use:

  1. A list of goals that the student had for the previous semester/summer;
  2. A description of the experiments the student performed to reach those goals including:
    • The reagents and methods used to perform experiments
    • A description of any analysis you did including the programs you used and the metric you measured and why you measured them
    • A description of the results you found (using words in paragraph form)
    • Figures to illustrate the methods and results you found including images, timeseries of movie data, and plots of quantified data
    • A description of what you think your data means and what the next steps might be
  3. A list of unmet goals;
    • Any problems or issues that the student encountered in attaining those goals
    • Any improvements made or ways that progress can be made faster
  4. A list of goals for the next semester/summer;
    • Is this a reasonable amount of work?
    • What milestones do you expect to meet and when?
  5. A personal statement that addresses the following:
    • What is your personal career goal?
    • How will your work in this lab help you to achieve that goal?
    • What is your personal goal for completing your tenure in this lab? (If you plan to leave the lab eventually – most of you do!)
    • What are your personal goals for achieving your timeline? What skills are needed? What milestones and achievements do you need to make along the way?
  6. A self-evaluation of your progress and work in the lab, what you have done well, and what you need to improve on. For this section, please consider your:
    • Planning and completion of experiments
    • Organization, interpretation and presentation of data (written & oral)
    • Ability to think of “the next logical step” in your experimental design
    • Time management and commitment to research
    • Ability to work independently, troubleshoot & seek outside help when necessary
  7. Any new protocols developed over the last semester, typed, and as separate word documents. The protocols will be posted on the lab website for others to use.

Q: What do you do with these reports? A: Read and comment. I make all the spring reports due June 1, and I get a bunch in all around the same time. Then I have to spend some time reading and commenting. Sometimes I print them out, write comments on the papers, scan for my records, and give the comments back to the student. Other times, I write the comments in a word document and send that to the students. Interestingly, the part that the students are often most hung up on is their self-evaluation. Undergraduate students are especially hard on themselves often saying they are not dedicated enough to the lab. For the more senior students, it is great to see all the experiments they did over the last semester in one place. They often realize how much they did and are proud.

Q: Results? A: Awesome. These reports are super awesome. Here are some reasons why:

  1. The students get a chance to look at what they have done. As I said above, they are often shocked by how much they were able to complete. If they are balancing multiple projects, they are able to look at which projects made progress and which are struggling, and evaluate where to put their efforts.
  2. They get a chance to see what they are going to do. Sometimes students are so excited about taking data, they aren’t thinking about their progress, how much more they really need for a story, or if they might be done. Taking this time to rehash what they did often helps them to sort out where they are and what they still need to do.
  3. They get a chance to self-evaluate. Similar to giving them time to plan, giving time to self-evaluate is really important to stay motivated and keep things moving.
  4. Sometimes we realize they have enough for a paper. This has happened 3 times, in fact. I’m not sure how your science works, but in my field, it often takes a year to figure out how to take the data, but once you figure it out, you can basically take all the data in a couple months. Three different times, when I read a student’s report, there was enough data in there for a paper. Maybe a few new experiments were needed. Maybe a re-analysis, but the meat of a paper was there. Isn’t that amazing?

The only downside of this process is that sometimes I am too busy to do a good job reading the reports. That is bad, and I need to make time to do it. I am going to get many of them on June 1, and I need to make time to read and respond to them. It is especially important during my current situation (sabbatical) that I take the time to read and respond to all the reports.

Choosing an Advisor: Choosing Wisely

indiana-jones-last-crusade-grailRemember that scene in Indiana Jones and the Last Crusade when he makes it through all the trials to the room full of “Holy Grail” cups? When the old knight who kept watch on everything tells them to choose a cup and cautions them to “choose wisely,” and the Nazi totally screws up and picks the prettiest cup, and he basically melts into a puddle of Nazi-scum. Then the knight says, obviously, “He chose poorly.” Then Indie comes along and chooses an ugly, small, little cup, and he drinks and is fine, and Capt. Obvious lauds Indie for choosing wisely? Why am I bringing this up? Because, you need to choose wisely when choosing an advisor. There are many time points when you will choose an advisor including undergraduate, graduate, and postdoc. Interactions with your advisor can make your job a joy or a living hell. So, choosing wisely is very important.

I was asked to write this post months ago, and I went out to a number of students and postdocs to get their opinions. Unfortunately for you, dear readers, none of them responded. So, you will have to hear my personal opinions. Maybe by writing things, some of which they may or may not agree with, they will be prodded into the act of writing? Maybe not.

OK, so here are my *pearls of wisdom* for you.

  1. Work-Life Balance. If you want to have work-life balance, make sure that the advisor you pick has work-life balance.  If they do not, they will not allow you to have it. Warning – just being a woman or having kids does not mean the person has work-life balance. My first time out, I picked an advisor who was a woman with a kid, and she had no concept of work-life balance. She was also very unsympathetic toward people without children trying to have work-life balance (see this recent post). She felt like people without kids should just work all the time.
  2. Type of criticism. Science is critical. See this post about taking criticism (post). Different advisors deliver critique in different ways. You need to find one that you can tolerate. Advisors are like coaches. You should see them that way. Like a coach or piano teacher, they will always find something wrong, even when you do it great. There is always room for improvement in science – especially when you are still learning. But, if someone delivers the criticism in a way you cannot tolerate, you will have a very hard time taking it.
  3. Time to degree/completion & post-job placement. How long is it going to take for you to get your Ph.D? How fast did previous students graduate? Do they have one paper? Several papers? What do they do when they leave the lab? Do they get good jobs? Do postdocs get jobs as faculty, if that is what they want? Do they go to industry? Where? Do grad students get good postdocs? Do undergrads go to good grad schools?
  4. Funding. Some people put this as the most important thing. I agree that if you have to TA the entire time as a grad student, it will limit how fast you can get your thesis done. And, if a person doesn’t have money for a postdoc, they obviously can’t hire you for one. The advisor needs to be successful at getting funding. Will they train you at getting funding yourself (fellowships or scholarships)?
  5. Resources. Funding is one type of resource, but are there other resources available? Is there time on the equipment? Or too few instruments to get on to do your experiments? Is there money to go to conferences? What about other knowledge or skills? What happens when the advisor wants to do learn something new? Do they let you flounder? Or send you to learn it from another lab?
  6. Other students. To me, this is the most important thing to do when visiting a lab. You must talk to the current students about the lab. They will likely be very frank with you about what they like and dislike. How happy are they? Do they have work-life balance? What do they not like about the advisor? When trying to decide about an advisor, I would definitely try to have lunch with the people already in the lab to see how they like the advisor. Ask about how the advisor gives criticism? How well other previous students have done with finding jobs after? How well is the lab managed for resources? Is there enough equipment? The right equipment? If you have to do something new, does the advisor let people flounder? How are new skills brought into the lab? How are the lab meetings run? Do people cry or get upset often? How does the advisor handle conflict in the lab? Avoidance? Do they micromanage? Does the advisor listen to complaints and criticism themselves? How does the lab operate? How do they give instruction? How do they set expectations? What is the make-up of the lab? How many undergrads, grad students, postdocs? I recommend having a list of questions for the lab members and making sure they answer all your questions.
  7. Advisors are not perfect. They make mistakes. If you found someone who is genuinely interested in your development as a scientist, they will probably still have a lot of other aspects you don’t like. As they say in the Muppet Movie, “peoples is peoples.” To me, that means that everyone has strengths and weaknesses. You are not entitled to a perfect advisor. Nobody is perfect. You are entitled to a certain level of respect and civility from your advisor. You are also entitled to expectations being set. You are entitled to progressive discipline if you make a mistake. The advisor is also entitled to respect because they have achieved a lot to make it to the professoriate. They are able to fire you if you are insubordinate – not even a union can protect you, if you do not do what is asked of you.
  8. How to work with a difficult advisor. I should write a whole post about this – hell, I should write a whole book about this – and I probably will someday. Let’s be honest, even good advisors can say and do stupid shit that pisses you off and is disrespectful. I apologize for anything I have ever done like this, and I know I have done it. If the advisor is mostly good, you can forgive these transgressions.  If you are having a hard time with your advisor, I suggest speaking to them in private about what is bothering you. But, you don’t want to come off as entitled or complaining. I suggest trying to come up with a solution and bring that to the meeting, as well as your complaint. Believe me, I have tried other things, and this works best. It can be hard to do, because they have power over you, in the form of your letter for future jobs. It can also be hard because many advisors have egos and some are really big egos. A bad advisor will not care what you think or have a problem with regarding the lab or his/her management style. A good advisor will consider your words, and see if it is anything that can be done (sometimes there is nothing that can be changed). But, letting something that is bothering you go and fester can make everything worse. Also, remember that your advisor is not thinking about you all the time. Remember, professors have all-consuming jobs, so they really cannot and should not be thinking about you all the time. So, return the favor, and don’t worry about what they think about you all the time. This will help your relationship.

Notice what isn’t on my list? Science. Because, basically, I think the type of science you do is irrelevant. Yet, when I talk to grad students, they often say the most important thing is the science that is being done in the research group. I think this is very wrong headed. Why? Because there is usually more than one person in each field doing interesting science in that field. Chances are that some of the people in the field will be BigShots with lots of money, students, and postdocs. Some of these BigShots are amazing advisors. (Yes, they do exist! I can think of several in my field.) If you get one of those, you have hit the jackpot! Sadly, many BigShots are crappy advisors. They suck in, chew up, and spit out students like it is their job (when actually, it is part of their job to advise and help the next generation of scientists succeed).  There are also lots of little guys out there, doing good science, plugging away, and often in desperate need of smart, dedicated, and hard working students. They also often care deeply about mentoring and advising. As long as they have the resources for you to succeed, you can do great things at these smaller groups. Finally, I think there are so many great, interesting science questions out there, and you can make advances on anything. Grad school is about learning how to do a long project, so you need to go to a lab that will teach you those skills. But, I’m not sure you need a paper in Science or Nature to learn those skills.

In my time, I have picked several advisors, and I have chosen poorly and chosen wisely. The thing I was most surprised about was that many professors have big egos. Now, I am a faculty member, and students make decisions about me. I’m not exactly sure how to convince them that I am worth the risk. I have been successful with students graduating in a timely manner (five years) with several papers with mostly full funding. But, alas, they often do not care about such mundane, practical matters, despite the fact that it will affect them every single day of their lives in grad school.

I am sure there are lots of things I have forgotten to add, but these are the things I thought of first. Hopefully some other people will help by writing, too. Management: Documentation

documentationMy management course is now officially over. I feel that I learned a lot. I think I will actually be a better manager. That doesn’t mean I am terrible now, or that I will be perfect later, but I have gained the knowledge of several specific activities/actions that I can do to be a better manager. The last two things I will endeavor to do better are (1) documentation and (2) progressive discipline. In this post, I will discuss my new approach to documentation.

When I took the management course I thought I was documenting what was going on in the lab enough. Here is what I was doing before:

  1. I have people give weekly lab meetings. They make a weekly Powerpoint that goes into a Dropbox Folder.
  2. Everyone is supposed to write a report at the end of each semester and at the end of the summer. The report has specific things for them to write about. It includes them doing a self-evaluation.
  3. When I met with people one-on-one, I took notes in some notebook.

But, I realize that I can’t remember what people in the lab did over the entire last year. I can only remember the last 3 months. And, I don’t go back to look at those things they produced before. Sometimes they don’t do what I ask, and I don’t have Powerpoints in Dropbox or end of semester reports. Then, I have nothing to document what they did. Further, these are all self-documentations of stuff they did as they saw it. It is useful, but they are not necessarily my impressions of what they did or (more importantly) how they performed. I realized I needed a new system.

My first thought was to have paper files for each person where I write my thoughts and comments, but then I was worried my office might look like that picture above, and decided against it. Instead, I asked around at the management course, and a couple of people there were already documenting things well. They have a word document (or other program- pick your favorite) for each employee. Whenever the person does something good, they write it down and date it. If the person does something bad, they write it down and date it. By the end of the year, when they need to do an annual review, they have all the goods and bads documented, and can just pull up the document and read it to remind themselves.

Based on this approach, I made my own plan. Here is my plan:

  1. I have a word document for each person.
  2. When I have a one-on-one meeting with the person where we discuss what will be done, experiments, things for graduate program, tasks, I will write it up there and date it. For tasks and assignments, I will copy and paste it into an email, so we are all on the same page.
  3. I will also monthly or twice a month write my impressions from the most recent weeks. I will say things like, “GradStudent did a good job this week on xyz experiment,” or, “Postdoc was OK, but needs to focus on ABC and defocus from LNMO. Jenny will have a discussion with Postdoc about this within a week.”
  4. I will use this information for grad students when talking to their committees. I will use this information for postdocs when writing their letters for jobs. I will use this information for undergrads when writing letters of recommendation or determining their grades for semester research credits. I will use this information for technicians when performing their yearly evaluations.
  5. I will use this information when documenting performance and if I need to implement “progressive discipline.” What is progressive discipline? Tune in next time to find out more.

So, what do you think of this plan? I think the hardest part will be remembering to do it. Remember to bring your computer. Remember to open the document while talking. Remember to make notes on the person once a month or so. I have held on for a month so far.

Attributes of Scientists: Perseverance

Christabel_PankhurstI am currently at a fantastic meeting for Undergraduate Women of MyFieldOfScience. I was brought across the country for this event, and today I am giving a talk on my research with some background information on myself. I love these events! The undergraduate women, who are uber-underrepresented in MyFieldOfScience, are so excited to be here. Once you group 10-20 schools worth of women together, it is a lot. Women who are isolated or the only woman in their department can connect with their peers. It is wonderful, and I am excited and honored to serve as their mentor for this short time.

Throughout the meeting, there has been a theme that has clearly emerged to me. Several of the speakers and students have described their perseverance within science, or that perseverance is a key attribute they look for in applications to REUs or graduate school. I was thinking about it, and it is really true. Although, sometimes I might call it stubbornness or pigheadedness, and it can backfire in those forms resulting in close-mindedness. But perseverance is a better term and has a slightly different meaning. It reminds me of Madame Curie’s struggle to discover radium (for a funny post on Madame Curie from another Awesome WomanOfScience, go here).

So, here is one story from me about perseverance. It is about how I got to this meeting for undergraduate women in MyFieldOfScience. It is meant to be funny, and just be a silly example of the stuff scientists will put themselves through to fulfill a promise. Enjoy.

This story starts on Wednesday morning. It was like any other Wednesday morning except the baby was sleeping in. I have two kids – elementary age and toddler age – and we still call the toddler the baby, because he will likely always be the baby. Now, the baby doesn’t sleep in. In fact, the baby usually wakes up far before I want. But today, was different, and the brief reprieve of his late slumber was making our morning cyclone a bit calmer.

I almost was worried I would have to wake him, when I heard his lovely WAIL, and I made him a bottle and was bringing it to him. When I turned on the light, I realized he had puked all down the side of this crib as he was standing over the railing crying. This kicked the morning cyclone up a notch to Kansas Tornado that Brought Dorothy to Oz level. One of us was cleaning the baby and stripping him down while the other was stripping the bed and wiping it down.  And now we were worried. What was this puke about? Was he sick with a stomach bug? Or did he just cough too much and make himself throw up? Or did he swallow too much snot, the evidence of which was still sluggishly dripping from his cute little nose, and that upset his tummy. After the ruckus, he asked for a bottle, and kept it down, he had no fever, so we assumed something besides sickness had caused the puke. We took him to school and they admitted him, despite our story of puke. Hooray for our daycare service – they are the best!

Unbeknownst to us, the puke cleaning job was infecting us with a stomach bug that was biding its time to strike. On Thursday night, my husband got hit. He was up all night evacuating his insides. Most of this I had no idea of, because we have both learned to sleep through quite a bit of noise and motion with two kids.  I was set to fly across the country, and felt totally fine. I woke at 4am, showered, and got out the door for a day of flying and uninterrupted writing time (I love that you can work uninterrupted on airplanes – no meetings, no phone calls, just you and your computer).

During my 4 hour layover, it hit me. A nauseating feeling in my stomach. No, I thought, I can’t get sick. I am already traveling. The second flight offered me a much needed afternoon nap in the *most comfortable of positions* with my mouth drying out as it hung slack jawed while my head was jammed against the window. I woke to the upset stomach and started downing the antacids I always carry when I travel – just in case – and getting a ginger ale from the flight attendant. I was able to ignore the stomach ache while working, and got a bit done. I felt like Patrick Dempsey in Outbreak in the airplane scene (They didn’t have an internet picture of Patrick Dempsey with a sickly sheen and coughing, and I didn’t want to buy Outbreak, just so I could screen capture that image, so here he is playing with the monkey infected with the Ebola virus or whatever):


Luckily, I didn’t actually look like him. Nowadays they won’t let you on the plane if you are sick. Anyway, the stomach thing got worse, but I persevered. I went to dinner. I talked to students. I made jokes. I got into a playful argument with a ManOfScience over whether one should clean your own toilets, or pay someone else to do it, provided they have the money. He thought people should clean their own toilets, and I thought you should pay someone to do it, so you could spend more time with your family having fun. I wasn’t as upbeat as I usually am, but I put on a good face.

It all came down after I got back to my room. I slept upright trying not to puke all night. I felt strangely normal around midnight and was able to sleep for 5 hours when I was woken by my intestines bubbling back into my stomach making me queazy and burpy. These are ominous signs. At 7am, I puked. I puked hard. I have puked enough times to know by now that holding your hair is secondary to holding your nose when you puke. No one ever talks about it, but hard puking makes it spray out of your nose cavity, too, and you have to hold your nose to block that passage. (Helpful tips on puking from your local scientist.) I got puke all over my pajamas. It was nasty. I did feel a a lot better after puking up what looked like last night’s dinner and yesterday’s lunch from my layover airport. How does the body do that?

I bagged my puke clothes, showered, got dressed, and prepared for the day. I went to the hotel lobby, and worked with them to figure out how to get my clothes laundered. The hotel is run by students, and they were not sure it was possible, but after some pleading and creative problem solving on my part, they figured it out, so that I would have clean PJs by 7pm. Note to people who don’t yet travel too much:  Hotels can do lots of stuff. You have to ask, but they will often do it. It sometimes comes with a price. I was willing to pay as much as $50 to get this stuff laundered in a hurry. It ended up costing 15 minutes and $3.

Day 2 was much better, although I was still sick. I ate and kept it down. I mingled, I served on a panel about REU programs. I submitted some letters of recommendation and tweaked my talk based on the format others were presenting. I went to dinner. And this is how sickness spreads across the country. It was holding steady in my state and now I have brought it across the country to another state. I try to be good and wash my hands, but I cannot know who I infected. So I apologize, in advance, to the bright, motivated, young Women of MyFieldOfScience that I probably infected on this trip. Yet, I persevered, and you will too.

So, should I have canceled? Should I have turned around at my layover when it was clear where I was heading with this illness? It would have saved some other people a 24-hour bug, but I made a promise to be there, and I want to help mentor this lovely, bright, smart, wonderful generation of Women of Science.
